Shiseido China refreshes its recruitment with AI interviews and mobile-based channels
Shiseido partnered with MoSeeker to implement a phased mobile social recruitment and AI interview solution, fundamentally restructuring its recruitment process in China. We helped Shiseido set up an exclusive recruitment WeChat official account, launch a chatbot, and develop a multilingual AI interview system. This enabled wide job promotion, candidate self-service applications, and multidimensional competency assessments.
Employer Profile
Shiseido is a century-old international cosmetics group with renowned luxury brands such as SHISEIDO, CPB, NARS, and IPSA under its umbrella. As Asia’s largest cosmetics manufacturer, Shiseido operates in around 120 countries and regions. While maintaining a strong presence across Japan and Asia, the company is focused on claiming a top-three position in the global luxury cosmetics market.
Industry: Cosmetics
Employees: 28,000
“The launch of our recruitment official account has expanded Shiseido’s recruitment channels, increased our candidate sources, and served as an excellent supplement to traditional recruitment methods. Internal referrals have moved online, greatly benefiting both employees and HR. Over 300 days of usage, we have issued more than 200 offers.”
Challenge
- Talent Attraction: As a leader in the cosmetics industry, Shiseido has a significant need for talent. However, traditional recruitment platforms offer unfriendly user interfaces that urgently require optimization, and job promotion channels are limited, resulting in a persistent shortage of candidates.
- Position Diversity: Campus recruitment requires the introduction of AI interviews to reduce costs and improve efficiency. However, with multiple positions open, each requiring different competency evaluation standards, diversified model training is needed. Additionally, Shiseido requires candidates to possess a certain level of English proficiency, which necessitates language assessment during interviews.
- Differing Assessment Standards: Significant gaps between AI and human interviewers in assessment criteria can create confusion in hiring decisions and leave candidates with a negative impression of Shiseido’s hiring process. Bridging these differences is essential.
Solution
1. Launching an Official WeChat Recruitment Account and Customizing an Intelligent Recruitment Assistant
We helped Shiseido launch its official WeChat recruitment account, “Shiseido Recruitment,” and build a content-rich employer section using the CAREER STORY module to attract followers to browse job openings. Meanwhile, a customized intelligent recruitment assistant was developed to replace HR in responding to candidates in real time, accurately identifying candidate intent, providing intelligent replies, and guiding them to submit resumes.
2. Building an AI Interview System to Automate the Entire Talent Engagement and Assessment Process
By leveraging voice, text, and video interviews, AI conducts multidimensional competency assessments of candidates. In addition to the general competency framework, dedicated models are created, trained, and optimized for different roles to accommodate position diversity. Depending on the volume of interview samples, various methods are used to align talent evaluation standards between AI and human interviewers. The AI interview system supports multiple languages and incorporates anti-cheating mechanisms, including dynamic question bank updates and randomized question selection, ensuring fairness and integrity in recruitment.
Impact
- Accelerated the interview process and enabled flexible assessment tailored to different roles, helping select the best-matched international talent.
- During a single campus recruitment season, the AI interview system saved Shiseido a substantial amount of time in candidate assessment. Over 90% of candidates attended interviews after receiving automated invitations, and 45% completed their interviews independently outside HR working hours.
- The WeChat recruitment channel generated over 110,000 job views and 100,000 position reads in one year.
- Approximately 1,600 resumes were received within a year, with roughly 80% coming from internal referrals on WeChat. In the month the referral module launched, the resume conversion rate reached 8.2%, far surpassing traditional channels.
